What I Do

Six ways I help your
operation perform.

01
Team Building & Hiring

Practitioner sourcing, vetting, and onboarding systems built for quality, consistency, and long-term retention — not just filling shifts.

02
Training & Standards

Service protocols and staff development programs that create a consistent guest experience and give your team something to grow into.

03
Scheduling & Utilization

Shift structures and booking optimization that maximize your revenue per available hour without burning out your team.

04
Staff Retention Strategy

Culture, compensation frameworks, and development pathways that keep great practitioners — in an industry notorious for turnover.

05
Revenue & Booking Growth

Service menu development, upsell strategy, and demand-side programming designed to grow both volume and average ticket.

06
Corporate Wellness Design

End-to-end on-site wellness program design for corporate clients and employers — from concept to delivery to ongoing management.

How It Works

A straightforward process.
No guesswork.

01
Conversation

We start with a no-pressure call to understand your operation, your goals, and where the friction is. No pitch deck, no agenda — just a straight conversation.

02
Assess

I take a close look at your current team structure, hiring practices, utilization, and retention. I identify exactly where the gaps are and what's holding you back.

03
Build

Together we build the systems, protocols, and frameworks your operation needs — hiring pipelines, training standards, scheduling structures, or all of the above.

04
Execute

Implementation doesn't stop at a slide deck. I work alongside your team to make sure what we've built actually gets running — and performs.

I'm Nick Pappas — a Licensed Massage Therapist and Wellness Operator based in New York. I've spent the last six years as Director of Practitioners at Bathhouse, one of NYC's premier contrast therapy and wellness destinations.

In that time I inherited a team of 15 and scaled it to 100+ active therapists and spa technicians across multiple locations. I opened locations from scratch, built the hiring systems, wrote the training protocols, and managed the full HR lifecycle for every practitioner on staff.

Through MindBody Restorations, my corporate wellness practice, I've designed and delivered on-site programming for clients in fintech, finance, and tech across NYC — including corporate chair massage, employee appreciation events, health & wellness fairs, holiday parties, conference offsites, and recurring office wellness days. If a company wants their people to feel taken care of, I've built the program for it.

Foundry Wellness is built on that experience — and a belief that most wellness operations don't have a vision problem. They have a systems and people problem. That's what I fix.

FAQ

Questions I get
most often.

How do I know if I need a consultant?
If you're struggling to find or keep good practitioners, your utilization feels inconsistent, your guest experience varies by therapist, or you're about to open a new location — those are all clear signals. If you're not sure, a 20-minute call usually makes it obvious.
What size operation do you work with?
Anywhere from a solo practitioner looking to hire their first team member, to a multi-location spa operation looking to tighten up systems at scale. The problems are usually the same — the solutions just look different.
Do you work with solo practitioners or only teams?
Both. Some of my most impactful work has been helping a single practitioner build the foundation for a team — before they hire the wrong people or build systems that don't scale.
How long does an engagement typically last?
It depends on the scope. A focused project — like a hiring system build or a training protocol — can be wrapped in 4–6 weeks. Ongoing retainer relationships run month-to-month and are structured around your needs.
Do you work with businesses outside NYC?
Yes. While I'm based in New York, I work with clients across the US. Most operational and strategic work translates easily to a remote engagement with occasional on-site visits when needed.
Do you offer remote consulting?
Yes — most of my work outside NYC is conducted remotely via video, shared documents, and async communication. For hands-on work like location openings or staff training, I'm available for on-site engagements as well.
What does an engagement cost?
I offer both project-based and retainer engagements. Pricing is discussed after our initial conversation — I don't believe in one-size-fits-all packages. Let's talk first and figure out what actually makes sense.
